Unlocking the Power of Employee Recognition: A Simple, Yet Impactful Tool for Retention

I once had a C-Suite member at a company say to me, “Well, the expectation is that you work hard and hit OKRs, so why would we recognize someone for just doing their job?” My response was simple: “How do you feel when someone thanks you for your efforts?” Recognition isn’t just about acknowledging work; it’s about reinforcing the behaviors we want to see repeated.

Over the years, I’ve built multiple programs serving thousands of employees, with an average participation rate of 93%. Most recently, a program I launched led to 22,000 moments of recognition in just 12 months from a staff of 1,400 employees and a 6% increase in related scores on the employee survey. Done correctly, a recognition program can be one of your most powerful tools to drive the employee experience and, ultimately, retention.

What is a Recognition Program?

An employee recognition program is more than just a pat on the back. It’s a formal system designed to recognize and reward employees for their achievements, contributions, or outstanding performance. Here’s what a solid recognition program does:

  • Reinforces behaviors you want repeated: Recognizing specific actions encourages employees to continue those behaviors.
  • Celebrates success: Everyone likes to feel like a winner, and recognition gives people their moment in the spotlight.
  • Expresses appreciation: A simple “thank you” can go a long way in making someone feel valued.
  • Offers empowerment: When employees are recognized, they feel more confident in their roles.
  • Adds value to the employee experience: Recognition isn’t just a nice-to-have; it’s a must-have for a positive workplace culture.

Why Does Recognition Matter?

“Workplace recognition motivates, provides a sense of accomplishment, and makes employees feel valued for their work. Recognition not only boosts individual employee engagement, but it also has been found to increase productivity and loyalty to the company, leading to higher retention.” — Gallup, 2024

Recognition programs aren’t just a feel-good initiative—they’re backed by hard data. According to Zippia:

  • Organizations with employee recognition programs see a 14% increase in employee performance, engagement, and productivity compared to those that don’t.
  • 37% of employees say that recognition is the most important thing their manager or company can do to motivate them to produce great work.
  • Employees who are recognized are almost six times more likely to stay at their jobs than those who aren’t.

How to Get Started with Recognition

Start by determining your “Why” for recognition. Next, decide “How” you’ll recognize recipients. “What” are you looking to recognize? Is it a behavior, an achievement, or a milestone?

When delivering recognition, make sure it is specific. Call out the behavior you want to see repeated. Here’s an example of a recognition I received that made a significant impact on me:

“Hi Carolyn, I just wanted to take the time to say that you are absolutely killing it with the rollout and communications for [redacted]. The informative update videos are perfect, and I love how the tool adapts based on your feedback. You are truly setting the standard for managing new tools within this company, and I believe a number of other departments could learn a lot from your approach.”

Don’t Let a Lack of Budget Slow You Down!

Recognition doesn’t have to break the bank. Here are some low or no-cost ideas to show your appreciation:

  • Hand-written note: A simple, personal touch that goes a long way.
  • PTO hours/day: A little extra time off can be a big motivator.
  • Extended break time: An extra 15 minutes to recharge can make all the difference.
  • Remote work day: Let them work from the comfort of home.
  • Lunch delivered: Who doesn’t love a surprise meal at their desk?
  • Lunch with a Leader: Give them time with someone they look up to.
  • Swag: Branded items build team spirit.
  • Gift Card: A small token of appreciation with a big impact.
  • Internal Shout Out: Publicly acknowledge their efforts in a team meeting or company newsletter.
  • External Shout Out: Highlight their achievements on LinkedIn or other social media platforms.
  • Certificate: A formal recognition that they can hang up with pride.
  • Trophy: A fun and tangible reward for their desk.
  • Reserved parking: Give them the VIP treatment with a prime parking spot.
  • Job Shadowing Opportunity: Allow them to learn from a different team or leader.
  • Internal Comp: Offer complimentary services or products from your own company.
  • Treat Delivery: Surprise them with their favorite snack or coffee.
